Ranking based on role

If you aren’t given the right role you will never get the ranking you want. What matters is visibility and perception not actual merit.

I have seen a Planner for a VP given a high profile role that he was not qualified for, but the PM hired a contractor to do the actual work so the Planner only did PowerPoint and got all the glory and did not do the work or learn the work.

@bv, your asking about the great mystery of the EM system. Real mentors are assigned after HiPo status is established, so while the quality of your mentor is a reliable indicator of your status, it is not the start of the chain. The start of the chain, in my estimation, seems to be a combination of where you started in the company, race, s-x, school affiliation, sometimes family affiliation, and most importantly an early random interaction when someone up the chain just happens to notice you at your best. Some parts of the company are just much better at launching their own young people into the HiPo system. Historically the European affiliates worked the system well. More recently it has been Chemicals and the marketing organizations. Refining, all the technical orgs, and most of the upstream have been completely inept at the game. Once you’ve been identified as a potential HiPo, you must survive the first culling which happens around 7 to 10 years in. Again, some organizations play the game well at the first culling and others eat their own young alive. Here being a minority is a real help. At this juncture, if you have a petty boss who is jealous of your abilities or perceives you as a threat, you’re done. But if you make it past the culling, at that point your sponsors take over and everybody knows you’re untouchable.

@bj is there a mentor part, like without the mentor you won't get a sponsor? What goes before "Without the right sponsor you won’t get the ranking" part?

OP, you are confusing cause and effect. Without the right sponsor you won’t get the ranking. Without the ranking, you won’t get the potential. Without the potential, you won’t get the high profile job. It doesn’t work in the other direction. That’s why no matter how hard you work and how well you perform in your current job, you will never move up. You will always be a pleb. And that is the entire problem with the company culture.

@ag if you have a sponsor you can't fail, you'll be magically moved to another role. I've seen it dozens of times,.that's why we have so many under performing managers and execs.

And those who put or force you into a role without consultation with you has 0 accountability for it. If you fail it is on you and if you win they claim the victory.
