Can Execs get PIP’d or demoted to Non-Exec due to poor ranking?

The new policy in HC-10 countries is to have you retire or leave by 55 years old unless you are a destined to be on the senior leadership team.
@54e I am not @54d,and do not know the particulars of the example in question. But I can say this is a very possible situation given the decisions in “finance” over the past couple of years. Your ranking is less and less about your performance (of course that still matters) but is now at least as much about how senior management views the corner of the organization to which you are assigned. Groups of people are being written off for development based on the combination of their organization and location. For folks in the HC10 who have done mostly controllers, fp&a, and reporting work are being written off unless she/he has a serious sponsor. This is true even if the person is above average, high performing person. There is much talk of having the “right background”, On the other hand, if you’ve had planning and “treasurers” experience you are more likely to get by (but still under pressure). I’ve seen some really lazy folks ranked over capable hard workers just based on that pedigree. And if you’ve are over 52 they are signaling to you that the org wants you gone at 55.
@54d at 29 he was NI? Just making sure i understand. He was O in 30 and NI in 29.
A finance exec went CL 30 -> 29 and ranked NI after O year before and OWD (+CL bump to 30) year before that. Claims he was informally told it was because he was too old (52 y/o) and needed to make way for young bloods.
@1b3 Should be interesting to see if the experiment companies like Skyfall AI are conducting prove that you can indeed replace senior managers with AI. Fingers crossed!
Number of CL 28 to 31 professional positions should be radically reduced. Very few are justified in engineering and accounting/finance. These roles can eventually be done in India when staff in India gains 15 to 20 years experience.
90% executive professional positions can be eliminated
30 to 40% of of executive managerial jobs can be declassified or eliminated. AND Pip of executives must be implemented aggressively.
Overhead is TOO HIGH relative to the value they create. AI can replace alot of these people soon.

XOM rarely demotes an exec. Usually it is a "force out" by dropping RSU to zero as first signal. This usually gets them looking for a new job. Plus they have a strong record to negotiate sign on bonus and a better job totile/span of control and signifcant looking job. ...If they do not leave on their own, they will eventually get pip. Moved to a staff assignment where they are technologically obsolete and drop to the bottom of the ranking, and they have a less impressive resume and next offer is lower.

So if an exec say CL 30/31 is NI or NSI, are they giving an option of CL29 or simply PIP’d or PIL’d?

Lower level execs can drop and hang on, but the real senior execs must either continue moving up or they’re out. The company can’t waste the development spot on a senior execs who stagnates. Decisions are made by the MC in 4Q each year and those who aren’t selected to continue must be off payroll by July 1.
@ed Blommaert fired ? He actually demonstrated performance, had broad business and operations experience globally, had the technical and leadership skills to run Global Operations for instance - another poor people decision by senior leadership
He is a HiPo and is a perfect fit for Exxon HiPo characteristics. Why single him out? What you said is true for any HiPo at any company and definitely also at Exxon. You just don’t understand how to lead a company. No wonder you all are NSI
@ed and how did that work out? Dan ruined Cruise while at GM, showed in LCS he does not understand chemistry, lacks affinity for and knowledge of engineering, how it impacts business strategies and certainly does not know how to lead people. Excellent people management by the board and senior management.
Was Blommaert not fired to make place for Dan ?

Reminder…none of this is worth it.
So if my manager (Exec) is at risk of being PIP’d. Why would they care about me being unfairly ranked? The system is flawed…
Principals don't mean sh-t ... they can be 27 - 29
Sr Principals are 29 ... most don't make it to 30
Chiefs are all execs - typically CL 31/32
@av, can’t lounge at CL29 anymore. Pool will be comprised with prior POT 36s and 34s topped out at 29. Fewer will make it to 28/29 and for those that do, many will be weeded out.
Exec jump/benefits material only if you compete at the top. But is not the same exec benefits from years ago… everything is watered down now.

Yes! I knew an individual who was promoted to exec and subsequently PIPed the year thereafter. Brutal stuff.
